DIVERSITY TRAINING: IT DOESN’T WORK

(FORTRESS OF SOLITUDE, WEDNESDAY OCT. 14, 2020) — THE PLANET‘s column on Columbus Day had within it a subtext on diversity training. Like most programs with decent goals, such training has proven to be a waste of money for one simple reason: You can’t force a change of heart. You can’t program or legislate it.

From Forbes magazine, June 11 this year:

“The breadth of the organizations that have implemented diversity programs is considerable. Google alone reportedly spent $150 millionon its training in 2015, a figure that likely hasn’t decreased. Although much has been written about why diversity and inclusion programs haven’t worked (for instance, here and here), something is still not quite right. Reasons proffered for the collective failure range from a “lack of consistency” to the catchall category of “resistance” on the part of employee participants, although the real story may be considerably more complicated.”

Well, it’s actually not complicated at all. To change the human heart morally and ethically (spiritually, if you will), lies beyond all fixing of companies, organizations, groups, associations, and other corporate entities. Change can only come from within the human heart. A person must wake up to kindness, respect, and love. That is the work of the autodidact.

Diversity training doesn’t extinguish prejudice. It promotes it.

At first glance, the first training — the one that outlined what people could and couldn’t say — didn’t seem to hurt. But on further inspection, it turns out it did.

The scenarios quickly became the butt of participant jokes. And, while the information was sound, it gave people a false sense of confidence since it couldn’t possibly cover every single situation.

The second training — the one that categorized people — was worse. Just like the first training, it was ridiculed, ironically in ways that clearly violated the recommendations from the first training. And rather than changing attitudes of prejudice and bias, it solidified them.

This organization’s experience is not an exception. It’s the norm.

A study of 829 companies over 31 years showed that diversity training had “no positive effects in the average workplace.” Millions of dollars a year were spent on the training resulting in, well, nothing. Attitudes — and the diversity of the organizations — remained the same.

It gets worse. The researchers — Frank Dobbin of Harvard, Alexandra Kalev of Berkeley, and Erin Kelly of the University of Minnesota — concluded that “In firms where training is mandatory or emphasizes the threat of lawsuits, training actually has negative effects on management diversity.”

Which shouldn’t come as a surprise, actually. Anybody who has ever been scolded is familiar with the tendency to rebel against the scolding.

But it’s deeper than that. When people divide into categories to illustrate the idea of diversity, it reinforces the idea of the categories.

Which, if you think about it, is the essential problem of prejudice in the first place. People aren’t prejudiced against real people; they’re prejudiced against categories. “Sure, John is gay,” they’ll say, “but he’s not like other gays.” Their problem isn’t with John, but with gay people in general.

Categories are dehumanizing. They simplify the complexity of a human being. So focusing people on the categories increases their prejudice.

The solution? Instead of seeing people as categories, we need to see people as people. Stop training people to be more accepting of diversity. It’s too conceptual, and it doesn’t work.

Instead, train them to do their work with a diverse set of individuals. Not categories of people. People.

Teach them how to have difficult conversations with a range of individuals. Teach them how to manage the variety of employees who report to them. Teach them how to develop the skills of their various employees.

And, while teaching them that, help them resist the urge to think about someone as a gay person, a white man, a black woman, or an Indian. Also help them to resist the urge to think about someone as “just like me” — that’s a mistake too.

Move beyond similarity and diversity to individuality. Help them see John, not as a gay white man, but as John. Yes, John may be gay and white and a man. But he’s so much more than that.

Don’t reinforce his labels, which only serve to stereotype him. Reveal his singularity. Don’t ask: What are the dreams of a gay white man. Ask: What are John’s dreams? What does he hate? What are his passions?

The antidote to the ineffectiveness of diversity training is the opposite of diversity training. If you want diversity, think about an individual, then another, then another.

“Please,” I said to Lana, “Don’t do diversity training again. It will only make things worse.”

“Then what should we do?” she asked.

We decided to put all managers through communication training. It still fulfilled the requirement of the lawsuit. But it did something more. People learned to listen and speak with each other — no matter the difference — which is the key to creating a vibrant and inclusive environment.

As it turns out, it’s also the key to preventing lawsuits. The communication trainings I led for Bedia were ten years ago and they haven’t been sued since.

Gen Z is the most diverse generation in American history but also the most prejudicial. It has been taught to classify people rather than see men and women as individuals. When we learn to see others in, of, for, and as themselves, love, respect, honor, dignity, virtue, morals, and ethics come more easily.

It started a long while ago. Years ago when I was in college just before the social media explosion, etc I remember choosing my first semester classes that were to go along with my core classes for my major. While all of my friends were choosing the easiest classes they could pick I decided I wanted to challenge myself a bit and take a course that would really open my eyes. Hell I grew up in Berkshire County I know my world view was pretty narrow. I chose to take African American History 1. I wanted to learn about Jim Crow, The Civil Rights movement, etc. Instead, what I got was an instructor who spent the entire semester bashing white people and promoting a very liberal ideology.

It left just just as much of a sour taste in my mouth then as the “no justice, no peace- silence is compliance” people now. People can identify what they see as inequity and justice and act on it, but what they don’t want is a hypocrite forcing them into certain viewpoints. I don’t want to hear from Lebron James who is worth $500 million about inequities he has faced, just the same as I don’t want to hear from the whitest of people who live in gated communities and attend a couple of BLM rallies on how they are so diverse and can train others to be the same.

Ol’ Speedy here to remind everyone that headlights are a good idea out there, especially as the sun is rising and I’m driving east with two large, yellow CITY vehicles coming at me out of the shadows as I’m blinded by the sun.

Can I assume these CITY employees have at least a GRE?

You’d think that one of the four people in these vehicles would figure out to turn their headlights on.

Yup, over 30 years ago I was discriminated against in a civil service hire process. Government was putting highest scoring minority at top of list and then every 5th name thereafter, regardless of their score, as long as it was 70 or better.

City Hall’s new latest and greatest action announced. School buildings will now leave windows open and hike the heat while students are in class! Pittsfield High school students been doing that for years because the City won’t fund monies to fix the heating system. Tax monies just floating out the windows. Last night’s Hollywood Squares CC meeting was the worse one yet. Glad I don’t suffer from a seizure disorder, I definitely would have suffer one after watching it. PeePeePetie had no control over ZOOM, he is getting worse instead of better. On a high note, did read in Legal Notices that Administration has a bid out paying $50,000.00 for sand at Onota lake beach, but we have no money to help the homeless. City still has not found time to clean up storm damage that happened a week ago.

Why is the city council still not meeting in person? Do you remember when Connell questioned why in person meetings were not resuming in August? Pee Pee Pete said that since there was only one meeting in August, he decided to resume in September as an extra precaution. Well, here we are almost November and we still have a bedroom city council, when students are back in school! Lemonade stands run by 8 yos are more professionally managed than this city.

Totally agree with you. I believe the Mayor and Pee Pee Petie are continuing with ZOOM so they don’t have to answer to the taxpayers. Last night it was quite blatant that if a taxpayer called in to comment on issues like the skunk odor in the Allendale neighborhood from Berkshire Roots or the cell tower issue off Holmes Road, all if sudden ZOOM would not work. How convenient Pee Pee Petie, are you the cause of this on purpose?

You give them way to much credit. They are no different then the teachers association who promote returning to classroom instruction “only when it is safe.” They are lazy and are using COVID-19 as an excuse to conduct ZOOM meetings from their bedrooms. Quite simply, they have no desire to go to work.

Are people really buying that we can have soccer games, baseball games, and weddings, but the city council can’t go to work in person? Judging by many of the counselors social media posts, they don’t seem to have any other problem being in large groups.

It’s Millennials who are causing the uptick in cases. They are throwing caution to the wind because they know they will likely not suffer too much, but they could pass it on to older individuals who could get very sick or die. Kamala Harris thinks college students are downright stupid, but she hopes they vote for her and Joe and says that college students are our hope for the future while at the same time saying that these indoctrinated students are very stupid.

Would someone out there explain Governor Charlie Baker’s creative accounting methodology, please? He is making Matt Kerwood’s creative accounting techniques look honest. When will Beacon Hill ever pass a fiscal year 2021 state budget? In closing, the election is less than 3 weeks away, so I guess Baker and Beacon Hill can propose roses before they let loose skunks.

I thought Obama was going to be out there campaigning for Biden, but haven’t seen him anywhere after it was shown he participated in setting up the false claims made against President Trump involving Russian collusion. They knew it was all a lie, including Biden, but went forward with it anyway and were spying on President Trump’s campaign. Now Obama is hiding in the basement too.
